HRMS vs Spreadsheets for Indian SMBs: When to Switch
Most Indian SMBs start HR on Excel or Google Sheets. It works for a while: a headcount sheet, a leave tracker, a payroll file. Then version conflicts, leave-balance mistakes and missing audit trails start costing real time. This guide is for HR heads, founders and SMB owners with roughly 10 to 500 employees who want a clear answer to when spreadsheets stop being enough and an HRMS is worth it.

Disclosure: we build OXHRM, so this is not a neutral product review. The switch signals and comparison below apply whichever vendor you choose. We only map how OXHRM fits near the end.
Key Takeaways
- Spreadsheets are fine for a small, single-site team with simple leave and one person owning payroll.
- Switch signals include version conflicts, leave-balance disputes, multi-site attendance gaps, and no reliable audit trail of who changed what.
- India’s Labour Codes (in force since 21 November 2025) and the DPDP Rules raise the cost of messy employee records, even if you stay on sheets for now.
- Compare all-in monthly cost and migration effort, not just headline plan prices.
- Pilot one attendance cycle and one test payroll on real data before you commit.

When spreadsheets still work
An honest comparison starts here. Excel or Google Sheets can be the right tool if most of these are true:
- Headcount is under about 20–25 people, and one person owns the master file.
- You have one office or one clear shift pattern, not multi-site or field teams.
- Leave types are simple and balances are easy to reconcile by hand each month.
- Payroll is prepared with a CA, and you only need a clean export of attendance and leave days.
- Nobody is fighting over which version is the real one.
If that is your world, keep the sheets. Spend money on hiring and compliance advice first. An HRMS is a multiplier for process, not a substitute for a clear leave policy or a payroll cadence.
Eight signals it is time to switch
These are qualitative pain points, not ROI percentages. If three or more feel familiar every month, a structured system usually pays for itself in fewer corrections and fewer founder escalations.
| Signal | What it looks like on spreadsheets | What an HRMS typically changes |
|---|---|---|
| 1. Version conflicts | Two “final” attendance sheets; WhatsApp forwards of old copies | One live employee and attendance record; controlled exports |
| 2. Leave balance errors | Disputes after festivals; manual carry-forward mistakes | Configured leave types with automatic balance updates |
| 3. Multi-site attendance | Factory, store or site teams send photos or paper; HR re-types | Mobile, geo-fence or biometric check-in into one roster |
| 4. No audit trail | Nobody can say who changed a salary cell or deleted a row | Role-based access and logs of who changed what |
| 5. Onboarding chaos | ID proofs and offer letters in email and Drive folders | Employee file, documents and self-service in one place |
| 6. Manager bottlenecks | Every leave or overtime needs an email to HR | Manager approvals on phone; HR sees exceptions only |
| 7. Payroll prep time | Days spent reconciling attendance into the payroll file | Attendance and leave feed into payroll inputs more cleanly |
| 8. Access after exits | Ex-employees still in shared sheets; access never revoked | Offboarding workflow and role removal in one step |
Attendance is often the first crack. See our guide to attendance software in India for check-in methods and what to ask vendors about selfies and location data.
HRMS vs spreadsheets: side-by-side
Use this table in an internal discussion, not as a vendor pitch. “HRMS” here means any modern people system with employee records, attendance, leave and role-based access — not one brand.
| Area | Spreadsheets | HRMS |
|---|---|---|
| Employee master | Rows you maintain by hand; easy to duplicate | One profile per person with documents and history |
| Attendance | Manual entry or copy-paste from devices | Check-in methods tied to shifts and overtime rules |
| Leave | Separate tabs; balances drift | Policies configured once; balances update on approve |
| Access control | Anyone with the link can edit or download | Roles: HR, manager, employee, payroll |
| Audit trail | Weak or none (unless you build it yourself) | Change history and exports for reviews |
| Self-service | Staff email HR for every payslip or leave query | Staff see their own leave, attendance and documents |
| Cost shape | Low licence cost; high HR hours and error risk | Monthly fee; fewer hours on corrections |
| Migration | Already “live”, but messy copies everywhere | One-time clean-up of master data before go-live |
Spreadsheets win on flexibility and zero licence cost. An HRMS wins on consistency, permissions and less re-keying. Avoid buying every module on day one when you only need attendance and leave.
If you are still comparing vendors, use a structured scorecard rather than feature count. Our HRMS buyer’s checklist for India lists 12 questions to ask any vendor, including us.
Labour Codes and DPDP: why records matter more now
Even if you keep sheets for another year, the legal backdrop changed. The four Labour Codes became effective on 21 November 2025. PIB notes a uniform definition of wages, mandatory appointment letters, fixed-term gratuity after one year, and broader ESIC coverage. The Code on Wages factsheet also summarises working-time and overtime rules that attendance systems must reflect. This is not legal advice; confirm with a compliance adviser for your state and sector.
Employee records are also personal data. The Government’s overview of the DPDP Rules, 2025 (17 November 2025) describes phased duties on security, breach handling and data requests. Spreadsheets emailed around make access control and deletion after exit harder. One system with roles does not make you compliant by itself, but it removes a common failure mode: copies nobody can find or revoke.
Decision checklist before you buy
Work through this before you sign anything. It keeps the conversation on your process, not a vendor demo.
| # | Question | Why it matters |
|---|---|---|
| 1 | What are the top two monthly pains (attendance, leave, payroll prep, documents)? | Buy for those first; ignore unused modules |
| 2 | How many sites, shifts and employment types do we have? | Multi-site and field teams break flat sheets fastest |
| 3 | Who must approve leave and overtime, and on what device? | Manager self-service is often the real time save |
| 4 | What is the all-in monthly cost at our headcount, including add-ons and GST? | See our HRMS pricing in India guide for how to compare |
| 5 | How will we migrate employee master data and historical leave balances? | Garbage in, garbage out; plan a clean-up week |
| 6 | Can we export everything if we leave, and is there an audit log? | Protects you on DPDP-style access and exit |
| 7 | Will we pilot one department for one full attendance and leave cycle? | Surfaces real gaps before company-wide roll-out |
Where OXHRM fits (and what we do not claim)
Here is what oxhrm.com lists as of 16 October 2026. Test each line in a trial rather than taking our word for it.
- Core HR: employee database, documents, onboarding and offboarding, self-service, org chart, role-based access.
- Attendance: GPS and geo-fencing, mobile selfie check-in, biometric integration, shifts, overtime and leave workflows.
- Pricing, as listed on oxhrm.com/pricing on 16 October 2026: Startup free for up to 20 users; Growth ₹1,999 per month for up to 40 users, then ₹49 per extra user. Add-ons (AI HR Assistant, Biometric Attendance, Automated Payroll, and others) are priced per seat. Prices can change; always re-check the page.
We do not claim that OXHRM files PF, ESI or TDS returns for you. Ask for a statutory walk-through for your states during a trial. We also do not invent ROI percentages: measure fewer version fights, cleaner leave balances and a clearer audit trail in your own pilot.

FAQ
When should an Indian SMB switch from Excel to an HRMS?
When version conflicts, leave-balance disputes, multi-site attendance or missing audit trails show up every month, and one HR person can no longer keep a single trustworthy file. Under about 20 people with one site and simple leave, sheets can still be enough.
Is Google Sheets better than Excel for HR?
Shared Sheets reduce “which file is final” problems versus emailed Excel copies, but they still lack role-based access, automatic leave balances, attendance check-ins and a proper change log. A better bridge, not a full HRMS.
How much does an HRMS cost in India compared with spreadsheets?
Spreadsheets have near-zero licence cost and high staff time. HRMS plans vary by headcount and modules. As one published example, OXHRM lists a free plan for up to 20 users and ₹1,999 per month for up to 40 users on its pricing page as of 16 October 2026. Always compare all-in cost with GST and add-ons.
Can we keep payroll in Excel and only move attendance to software?
Yes. Many teams move attendance and leave first, then feed clean day counts into an existing payroll process or CA workflow. Just agree one source of truth for attendance before payroll cut-off each month.
Do the Labour Codes force us to buy an HRMS?
No. The Codes change wage definitions, appointment letters and working-time rules. Software helps keep consistent records, but compliance still needs policy and adviser support for your sector and states.
What about employee data sitting in spreadsheets under DPDP?
Employee records are personal data. Sheets shared by link make access control and deletion after exit harder. A system with roles and export does not complete DPDP readiness alone, but it is a practical first step. Get advice on notices, retention and breach plans.
How long does migration from spreadsheets usually take?
Cleaning the employee master and leave balances often takes longer than the software setup. Plan a freeze week for names, join dates, leave balances and bank details, then pilot one department before company-wide go-live.
Should we build our own HR tool instead of buying?
Only if your process is highly unusual and you can maintain compliance and security yourself. Most SMBs are better served by configuring a product and measuring a pilot. Buy for your top two pains first.
